Want to give actionable performance reviews?

Hi Reader,

Performance review season is here and managers are under a lot of pressure to give effective reviews to help reports create a success roadmap.

Here are three steps you need to know (Many Arisers have used these to build rapport with their reports):

#1 Make yourself and your reports aware of the promotion process

In most companies, details around salary increases and promotions are kept in a black box. No one is supposed to know. 🤫

But as you step into your managerial role, ask your manager or HR leader to take you through the process and the deciding factors for the same.

If you share this information with your reports, they’ll highly appreciate it.

#2 Ask reports to self-assess themselves

This doesn't mean you're making them do your job.

Rather, it gives you insight into things you might miss out on. You’ll also understand their goals better.

Ask them to write in comprehensive detail and with examples what they’ve done well, what they didn’t and what are they currently working to improve.

When I did this as a product manager, I learned so much about my team that I would have missed.

You're also supporting them in communicating their impact and worth.

#3 Help them visualize what “killing it” looks like

Simply sharing what is working and what needs improvement isn’t helpful.

Instead, give an example.

Suppose you’ve given your report the feedback that they need to work on their collaboration skills. You can point out someone in the company who does it extremely well.

Now, your report is well-equipped to observe and learn.

If you cannot give them the example of a person, share how you see them at their best.

What would their behaviors be when they’re exceeding expectations? This inspires them, helps them get clear on what you're expecting, and makes it easy for them to get to the next level.
